When Companies Need to Downsize

By Chemistry Consulting Group

At Chemistry Consulting Group, we recognize that downsizing is one of the most difficult decisions an organization can make. For employees, it can mean uncertainty, anxiety and the loss of colleagues they have worked alongside for years. For employers, it can mean making difficult choices about roles, responsibilities and the future of the organization. Our team has helped organizations navigate these difficult situations over the years, and it is never an easy exercise to deliver.

There are times, however, when downsizing is necessary. Organizations can face financial pressures, changing markets, declining revenues, restructuring, technological change or the loss of a major client. Not-for-profits may be dealing with reduced funding or a shift in their mandate. Whatever the reason, downsizing should never be treated simply as a matter of reducing headcount.

At Chemistry Consulting Group, we encourage organizations to step back before making decisions and consider whether reducing staff is actually the right solution. Could responsibilities be reorganized? Have priorities changed? Are there inefficiencies that can be addressed? Are there other costs that could be reduced? Good workforce planning starts with understanding what the organization will actually need in the months and years ahead.

When positions do need to be eliminated, decisions should be based on the future needs of the organization and the requirements of the roles, rather than simply choosing individuals who appear to be the easiest to let go. This is where experienced HR consulting can provide valuable perspective and help leaders approach restructuring in a thoughtful and objective way.

There is also an important legal component to downsizing in Canada. Employers need to understand their obligations regarding notice, termination pay, severance where applicable, employment agreements and employment standards requirements. Decisions must also be free from discrimination. Chemistry Consulting Group works with employers to review employment agreements, job descriptions, HR policies and organizational structures when they are considering significant workplace changes.

How the news is delivered matters too. Employees who are being laid off deserve to be treated with dignity and respect. At the same time, the employees who remain cannot be overlooked. They may be anxious about their own job security, concerned about former colleagues or struggling with additional responsibilities.

Our experience at Chemistry Consulting Group has shown us that communication is critical during organizational change. Leaders need to explain what has changed, why the changes were necessary and what the organization looks like going forward. Managers also need support in leading their teams through uncertainty.

Downsizing can also expose issues that existed long before the decision was made. Outdated employment agreements, unclear reporting structures, inconsistent compensation, ineffective policies or roles that have gradually expanded may all become more apparent during restructuring. An HR audit or organizational review can provide an opportunity to address these issues and strengthen the organization for the future.

The goal should not simply be to become smaller. It should be to become more sustainable.
